If you have been anointed manager, you surely must know that there are things you are responsible for that youâd rather not do. The highest priority item on that list of tough things to do is dealing with an employee who is a continuous performance problem. It not only impacts business but when management simply lets someone run amok, the ranks resent it and some will join in. This is not how you want to run the business. Countless managers and executives, for all the toughness they may bring to the role, often turn into complete pansies when it comes to dealing with a problem employee. Are we having fun yet? In order to keep that tough-minded veneer intact, here are some things you can do to address employee performance issues: Set performance expectations. Every employee needs to hear from you exactly what their performance should be and how you expect to measure them. Once you set a clear direction, then ongoing conversations are easier to conduct. If they are headed for the ditch, you can let them know before it gets too out of hand. Act quickly. When you see an issue, you need to jump on it quickly while the details are fresh in your mind and theirs. Make a script. One of the biggest issues most managers face is difficulty in knowing how to start the conversation and what to say. Itâs easier to do if you think through the key points you want to make, jot those points down and use your notes while you discuss them with the employee. Donât be vague. Make sure you say early in the conversation, âThere is an issue with your performance.â Short, sweet and no room to misunderstand. Give examples. Donât just say there is a problem; be prepared to give examples that reinforce your observations. Stay calm. Sometimes wimpy managers have to get seriously ticked off in order to take action. You will also lose respect from other employees if they realize this is how you function. Ask them to recap their understanding. In order for anything to change, you have to know they heard AND understood your message. Ask them to recap what you said and what they will be doing differently. Schedule follow-up. You canât just toss a scud missile at the employee and think your job is done. While you are together, schedule a time to reconvene. Appointed follow-up will keep you both accountable. Repetition is key. Keep in mind that the employee did not come to work for you with the intention of doing poor work. However, they may have picked up bad habits or havenât been adequately trained. To get them on the right track will require your sustained focus and numerous follow-ups before the new behavior is sustained. If you arenât dealing with the performance problems, you are creating numerous issues for yourself and those around you. Many great managers say the best skill set they have is to listen, especially to those who employ the roles most lucrative to the company. The symbiotic relationship between individual contributor and manager is there, but itâs up to you to ensure you are communicating so that your manager can play their part. From the start of your employment journey, communication has always been at the forefront of why you are successful. From answering the hiring managers phone interview questions in a clear and concise way, to the email you send after your interview, and the communication you have regularly after youâre hired. Without good communication, managers canât place their focus on performing their duties. For example, if you have a roadblock and the manager could help unblock you, but they simply donât know about it; then efficiency is lost. Because of this, most managers reward communicative individual contributors. Email is a great tool because it allows us to spend time thinking about what weâd like to communicate before the other party has a chance to read it. Iâm going to show you five email techniques you can do to go above and beyond with regards to good communication. These communication techniques take very little time, are impactful to your manager, show you have leadership or promotion potential, show you are proactive about your role, and best of all, you can do this passively. Meaning you wonât place yourself into potentially stressful situations, like presenting in front of a group. #1: The priority check in In this email your goal is to ensure no new information has entered the managers knowledge bank. And that you are spending your time the best way you can. Hereâs what your email should look like: Hi Jeff, Hereâs my priorities. Let me know if I should reorder some of them, remove them or add any other priorities in. Redesign our print flyers Finish our sales pitch deck Improve our homepage experience Thanks Jeff. Youâll need to place your own priorities in this list. Keep them high level and something you and the team have already discussed. Make them the top three most important objectives or tasks from your perspective. This one you can send bi-weekly if your work doesnât change frequently. #2: The random thank you email In these emails your goal is to pick a team member each week and show your appreciation for them. These random acts of kindness donât go unnoticed. When a manager asks your peers how they like working with you, these emails are sure to be brought up. Hereâs what youâll say. Hi Sarah, I just wanted to send you a short note about how much I appreciate working with you. You are so talented. Thank you for all of your hard work. Thanks Sarah If you can use a more specific and recent moment that stood out to you, the better. Like when Sarah worked on Saturday to meet a deadline. #3: The weekly report This will be your most valuable weekly email. Send this email every Friday and recap the weeks work. When crafting this email. Think about the questions your manager would have for you if you two were to talk. For example they would ask, howâs the progress on our new homepage? Answer these questions for them so you can save them time. Hereâs what youâll say: Hi Jeff, Hereâs my weekly report. Improving Your GMAT Quant Score Mental Math [Part 2] GMAT MBA Admissions Blog In a previous post on improving your GMAT Quant score, we discussed how certain GMAT Quant concepts are difficult because you may not have been exposed to them for many years â" or you may never have learned them at all. If the latter case, itâs critical to invest the time and potentially money to learn these concepts via online videos, book, classes, or GMAT tutoring. Simply trying to do practice problems and then reading the answers as a learning strategy can be frustrating. In this post, weâll cover the second proven way to increase your GMAT quant score â" build your mental math skills. Weâll address the importance of mental math on the GMAT and provide some easy-to-implement ideas and tips for improving your mental math skills. The Importance of Mental Math on the GMAT We donât need to spend a lot of time explaining why mental math is important on the GMAT. Itâs a timed test, and most of us do end up pressed for time at the end. You also donât have a calculator. If you need to know 40% of 70, it wonât take that long to write out 70 x 0.40 on a piece of paper, multiply 7 x 4 to get 28, carry the two, get 280, move the decimal, and feel confident that the answer is 28.0. However, it will take less time to say â10% of 70 is 7, and 7 times 4 = 28. 40% of 70 is 28. I was not good at this type of thing, but it pays to practice to get good at it, because those dozens of seconds of extra time you lose when you donât use mental math turn into tens of dozens of seconds, and ultimately you have 5 fewer minutes at the end of the test, causing you to quickly guess on the last few problems. You want to avoid guessing on the GMAT. However, Iâd also argue that Ideas for Improving Your Mental Math Skills When it comes to improving your mental math skills, here are some ideas: - Prime factor every number you see Calculate your tip by hand Check out mathfactcafe.com, and Memorize all the facts below: Prime factoring Innumber theory, theprime factorsof a positiveintegerare theprime numbersthat divide that integer exactly. The process of finding these numbers is calledinteger factorization, or prime factorization Squares Memorize squares from 2 through 25 (i.e., 2^2 = 4, 25^2 = 625) Cubes Memorize cubes from 2 through 11 Prime Powers: Definition: A prime number is a positive integer greater than 1 which is only divisible by itself and 1. For example, 2, 3, 5, 7, and 11 are prime numbers. Fact: There are an infinite number of prime numbers Definition: Two integers are relatively prime if they have no common factors greater than one. For example 2 and 7 are relatively prime while 8 and 12 are not (they have common factors 2 and 4). Fact: A prime number is relatively prime to any integer except itself. Fact: The least common multiple of two relatively prime integers is their product. The greatest common divisor (greatest common factor) of two relatively prime integers is 1. Three Irrationals: In general the GMAT sticks with rational numbers (Fractions, Decimals, Percents, and Integers â" the kind of numbers weâve been seeing since grade school). Occasionally, the problem writers go rogue and introduce an irrational number, so itâs good to know a few useful approximations: Divisibility Rules: (2) A number is divisible by 2 if it ends in 0, 2, 4, 6, or 8. That is, it ends in a number divisible by 2 (4) A number is divisible by 4 if the last two digits form a number that is divisible by 4. A number is divisible by 4 if it is divisible by 2 twice (8) A number is divisible by 8 if the last three digits form a number that is divisible by 8. A number is divisible by 8 if it is divisible by 2 three times. (3) A number is divisible by 3 if the sum of its digits is divisible by 3. For example 729 is divisible by 3 because 7 + 2 + 9 = 18 which is divisible by 3.
